Sažetak
This study investigates job satisfaction of Croatian workers as it relates to Holland's concept of person-environment congruence. According to Holland's theory, congruence between personality type and work environment contribute to workers' job satisfaction. Equivocal results of previous research, presented in two meta-analyses (Tranberg, Slane, and Ekeberg, 1993 ; Tsabari, Tziner, and Meir, 2004), initiated this study in order to re-examine the relation between P-E fit and job satisfaction by controlling several moderating effects. Respondents were 220 employees working in different occupations according to Holland's RIASEC types. Two instruments measured Job satisfaction. The first was a measure of general job satisfaction, while the other was a measure of satisfaction with nine different job aspects. Employees' interests were examined by a Croatian version of Holland's SDS, and their occupations were described by a three-letter RIASEC code consistent with Holland's "The Occupations Finder". P-E congruence was calculated by the Iachan M-index, and C-index. Overall results show very weak or even no relation between P-E fit and job satisfaction. There is no significant correlation observed between both congruence measures and general job satisfaction. P-E fit relations with specific job satisfaction facets are also very low and significant only for satisfaction with 'level of participation in decision making' (by both indices), and 'fair pay' (C-index). Moderating effects of two P-E fit measures was not found. The measures vary correspondently, and both confirm low relation to job satisfaction. Some minor difference in congruence – satisfaction relation was observed regarding workers' gender, working experience and salary rate. Moderating effects of RIASEC interest type and type of working environment were not found. This study clearly failed to support Holland's congruence-satisfaction hypothesis, and any attempts to examine additional moderating effects for this relation seems like a futile exercise.
